Title: La evaluación de competencias comunicativas en entornos laborales multilingües: un análisis de las prácticas de selección e inclusión de la diversidad lingüística por parte de los departamentos de Recursos Humanos españoles

Abstract: Contemporary transformations in the methods of evaluating communicative competencies pose challenges in the field of personnel selection processes in multilingual Spanish companies. This study delves into the intersection of anthropology, personnel selection, and human resource management, exploring the complex dialectical relationships between recruitment and application processes within the framework of evolving labor markets and neoliberal logics, focusing on the demand for native speakers, language certifications and placement tests in these markets. Through a semi-structured interview methodology and multi-situated and digital ethnography, the articulation of recruitment practices and linguistic coordination strategies of a sample of business settings located in Spain is analysed, highlighting the standardization processes of some linguistic criteria of selection over others, and focusing on the perspective of recruiters and candidates about them. This unravels efficiency issues that arise in recruitment practices. In this context, possible power inequalities in access to the labor market are pointed out, adding complexity to the evaluation of candidates. The research reveals a discrepancy between the apparent flexibility in linguistic requirements stated by recruiters and the perception of candidates, who perceive these criteria as limitations in their application, causing desertions due to nonnegotiable criteria, despite being able to demonstrate practical communicative skills. In response, recommendations are suggested to optimize the selection process, such as implementing group assessments, specialized language departments and providing detailed feedback. In addition, transparency in the communication of linguistic requirements and the constant review of processes are advocated, exploring new strategies, especially in the context of artificial intelligence. This work contributes to a better understanding of the current linguistic criteria used in personnel selection, providing valuable perspectives to improve the evaluation processes of communicative competences in multilingual companies in Spain.
